Job description

Department: Marketing

Reports To: Head of Growth

Employment Type: Full-Time

Location: Remote

Base Salary: $170,000–$190,000 + bonus

About Bask & Lather

Bask & Lather is a rapidly growing beauty and haircare company dedicated to helping consumers achieve healthier hair and feel confident in their natural beauty. Rooted in a scalp-first philosophy, product efficacy and authentic storytelling, we serve customers across DTC, Amazon, TikTok Shop and national retail. Our mission is to help customers grow it and keep it too.

About the Role

We are seeking a Director of Creative Performance to lead our paid acquisition creative function. You will turn customer insights and performance data into compelling ads, build a disciplined testing and learning process, and develop a reliable pipeline of creative that can sustain profitable spend.

Reporting to the Head of Growth, you will own creative strategy, briefs, production coordination, quality assurance, and creative performance analysis. This is a hands-on leadership role requiring analytical depth, creative judgment, and strong execution.

Key Responsibilities

  • Creative strategy and testing: Build a prioritized roadmap for Meta, TikTok, YouTube, and other active acquisition channels. Define customer audiences, objections, product benefits, hooks, formats, and hypotheses for each test.
  • Production and delivery: Translate strategy into clear briefs, scripts, demonstrations, and channel-specific assets. Manage the production calendar, feedback, approvals, and delivery against agreed deadlines.
  • Creative learning and iteration: Review results with Growth, identify why concepts perform, and turn findings into the next briefs. Expand winning concepts and diagnose weaker executions before deciding whether to revise or retire them.
  • Creators and partners: Manage performance creative agencies, UGC partners, freelancers, and production vendors. Improve quality, turnaround time, and cost efficiency while building dependable production capacity.
  • Team and resources: Lead assigned creative resources, establish clear ownership, and manage approved production budgets. Recommend staffing, partner, and capacity changes to the Head of Growth.

Cross Functional Collaboration

You will own the paid acquisition creative roadmap and production priorities within approved resources. Growth owns media budgets, campaign execution, and spend allocation; you will jointly define testing conditions, evaluate results, and recommend which concepts merit additional investment.

Partner with Brand and Design to uphold brand standards, and with Product Development and the appropriate reviewers to ensure product education and claims are accurate. Coordinate with Integrated Marketing, Ecommerce, and Retention around launches, offers, customer insights, and reusable assets. Organic social, brand campaigns, and lifecycle creative are partner functions with separately agreed priorities.

Creative Operations and Accountability

  • Maintain a searchable asset library with consistent naming, concept tagging, performance history, usage rights, and approval records.
  • Plan production capacity against the testing roadmap and budget. Flag delivery risks early, resolve bottlenecks, and maintain backup partners for critical needs.
  • Establish a consistent review process for product accuracy, demonstrations, brand alignment, platform specifications, and creator permissions before launch.
  • Use AI and workflow automation where they improve research, ideation, briefing, reporting, or production efficiency, with human review for accuracy and quality.
  • Run a weekly creative review covering results, lessons, fatigue, production status, budget, next tests, owners, and deadlines. Bring recommendations supported by evidence and clear hypotheses.

How Success Will Be Measured

During onboarding, you and the Head of Growth will establish baselines, consistent metric definitions, and numerical targets. The scorecard will track:

  • Creative effectiveness: The share of original concepts that meet agreed acquisition or profitability targets at a defined spend threshold, the spend sustained by winners, and their useful lifespan.
  • Testing and learning: Original concepts tested, meaningful hypotheses validated, and the speed at which learning becomes new creative. Track original concepts separately from asset variations.
  • Operating performance: Brief-to-launch time, on-time delivery, cost per tested concept, budget adherence, and production capacity against the approved roadmap.
  • Diagnostic metrics: Channel-appropriate hook and hold rates, CTR, conversion, CPA, ROAS, and fatigue indicators. Interpret these in the context of spend, audience, placement, attribution, and offer.

Acquisition and profitability outcomes are shared with Growth. Creative output volume alone will not define success.

Required Experience and Capabilities

  • 8+ years of relevant experience in performance creative, creative strategy, or growth marketing, including leadership of creative teams or external production partners.
  • A demonstrated record of developing ads that supported profitable acquisition for a consumer product brand. Beauty, personal care, or wellness experience is strongly preferred.
  • Deep working knowledge of Meta and TikTok creative, with experience adapting concepts for YouTube and other acquisition channels.
  • Strong analytical judgment and the ability to distinguish a creative insight from an attribution, media, audience, or offer issue.
  • Hands-on skill in briefing, scripting, product demonstrations, UGC, editing feedback, and translating customer objections into effective creative.
  • Experience managing production budgets, agencies, creators, timelines, and competing priorities. You set clear expectations, surface risks early, and follow through.

Portfolio and Results Standard

Be prepared to walk through examples showing the original hypothesis, your contribution, testing approach, spend supported, performance results, and subsequent iterations. We want to understand what you built, how you measured it, and what you learned. Share team and budget scope where possible, using anonymized information when needed.

Compensation and Benefits

Base salary of $170,000–$190,000, plus annual performance bonus tied to agreed role and organizational goals. Comprehensive benefits and paid time off.

Equal Employment Opportunity

Bask & Lather is an equal opportunity employer. We make employment decisions based on qualifications, merit, and business needs, without regard to race, color, religion, sex, pregnancy, sexual orientation, gender identity or expression, national origin, age, disability, genetic information, military or veteran status, or any other characteristic protected by applicable law.
